Abstract

The purpose of this study is to examine the influence of transformational leadership and organizational culture on organizational commitment, with job satisfaction as a mediating
variable among Generation Z employees working in manufacturing companies located in Karawang, Cikarang, and Bekasi. Generation Z has become a dominant group in today’s workforce, characterized by distinct values, behaviors, and expectations that differ from previous generations. This generational shift requires organizations to adapt their leadership approaches and organizational culture in order to maintain high levels of employee commitment and engagement. This research employs a quantitative approach using the Structural Equation Modeling – Partial Least Squares (SEM-PLS) method with the SmartPLS 4.0 application. Data were collected from 164 respondents belonging to Generation Z through a structured questionnaire designed to measure transformational leadership, organizational culture, job satisfaction, and organizational commitment. The findings reveal that transformational leadership has a positive and significant effect on organizational commitment, and organizational culture also positively and significantly influences organizational commitment. However, job satisfaction, although showing a
positive relationship, does not have a significant effect on organizational commitment and does not significantly mediate the influence of transformational leadership and organizational culture on organizational commitment. These results emphasize that
strengthening transformational leadership practices and fostering an adaptive organizational culture are essential strategies for enhancing the organizational commitment of Generation Z employees in the manufacturing sector.
